社区卫生服务中心员工付出-回馈失衡、组织支持与工作投入的关系研究

Study on the relationship among effort-reward imbalance,organizational support and work engagement of staff in community healthcare centers

摘要 目的探讨新医改背景下社区卫生服务中心员工的付出—回馈失衡、组织支持对工作投入的影响过程和影响机制,为相关管理者制定政策、提高工作人员工作投入度提供参考。方法选取北京市丰台区、海淀区、大兴区9家社区卫生服务中心的工作人员作为调查对象,采用付出—回馈失衡量表、组织支持量表、工作投入量表对其进行调查。结果社区卫生服务中心员工的付出—回馈失衡、组织支持与工作投入的得分分别为(1.082±0.447)分、(4.955±1.205)分和(4.295±1.229)分。社区卫生服务中心员工付出—回馈失衡与工作投入呈负相关(r=-0.889,P<0.05)。“付出—回馈失衡*组织支持”交互项对工作投入具有负向调节作用(t=-4.940,P<0.001),表明组织支持在付出—回馈失衡与工作投入间有负向调节作用。结论建议相关部门从缓解社区卫生服务中心员工付出—回馈失衡感、增强其组织支持感着手,提高其工作投入度,以提高社区卫生服务质量。 Objective To explore the influencing process and mechanism of staff’s effort-reward imbalance and organizational support on work engagement in community healthcare centers in the context of the new medical reform,in order to provide references for relevant departments to make policies to improve staff work engagement.Methods Staff from9 community healthcare centers in Fengtai,Haidian and Daxing District,Beijing City were selected.The survey was conducted using Effort-Reward Imbalance Scale,Perceived Organizational Support Scale and the Work Engagement Scale.Results The scores of effort-reward imbalance,organizational support and work engagement of the staff in community healthcare centers were(1.082±0.447),(4.955±1.205)and(4.295±1.229).Effort-reward imbalance is negatively related to work engagement(r=-0.889,P<0.05).The interactive item of the effort-reward imbalance and perceived organizational support has negative impact on the work engagement(t=-4.940,P<0.001).Perceived organizational support has negative moderating effect on the relationship between effort-reward imbalance and work engagement.Conclusion It is recommended that relevant departments should start by alleviating the staff’s sense of effort-reward imbalance and improving their sense of perceived organizational support,to enhance their work engagement in order to improve the quality of community healthcare service.
