工作-休闲冲突研究述评

摘要 工作-休闲冲突是指个体面对工作和休闲角色无法相容而产生的一种精神压力。组织中普遍存在的工作-休闲冲突会对员工及组织造成潜在的不良影响。开展工作-休闲冲突研究,有助于促使组织帮助员工平衡工作和休闲,对组织的长远发展有重要意义。然而工作-休闲冲突的相关研究中却存在着量表测量不统一、研究行业局限、缺乏中国本土化研究及研究不完善等问题。由此,基于对已有相关文献的回顾,本文厘清了工作-休闲冲突的内涵及维度,并从原因导向和问题解决两个层面对工作-休闲冲突进行理论解释,最后对工作-休闲冲突的前因、结果、作用机制和边界条件等方面的研究成果进行了梳理和总结,探讨了该领域研究存在的问题,并对未来研究方向进行了展望。 Work-leisure conflict refers to a kind of mental pressure caused by individuals facing the incompatibility of work and leisure roles.The prevalent work-leisure conflict in the organization can have potential adverse effects on employees and the organization.Carrying out work-leisure conflict research can help promote the organization to help employees balance work and leisure,which is of great significance to the long-term development of the organization.However,the related research on work-leisure conflict has problems such as inconsistent scale measurement,limitation of research industry,lack of localized research in China,and incomplete research.Therefore,based on the review of existing relevant literature,this article clarifies the connotation and dimensions of work-leisure conflict,and theoretically explains work-leisure conflict from two levels of cause-oriented and problem-solving,and finally discusses the work-leisure conflict.The research results of the antecedents,results,mechanism of action and boundary conditions are sorted out and summarized,the problems existing in the field of research are discussed,and the future research directions are prospected.
