摘要
随着环境变动日趋激烈,如何通过技术创新提升企业适应能力成为学者研究的课题。文章基于动态能力的视角,对326个企业样本进行调查,探讨了人力资源柔性对企业技术创新的影响及作用机理。结果表明:员工技能柔性、员工行为柔性、实践资源柔性及实践协调柔性均正向影响企业技术创新;动态能力正向影响企业技术创新,并在人力资源柔性和企业技术创新之间存在中介效应,其中在资源柔性和组织技术创新之间起部分中介作用,在实践协调柔性和企业技术创新之间起完全中介作用。
With the increasing intensity of environmental change,it has become scholars’research subject on how to promote the adaptive capacity of the enterprise by means of technical innovation.This paper,from the perspective of dynamic capabilities,discusses the influence and mechanism of human resource flexibility on the enterprise’s technical innovation through a sample survey of 326 enterprises.The result shows that such flexibilities as employees’skills,employees’behaviour,practical resource and practical coordination positively influence the technical innovation of the enterprise.Dynamic capability not only has a positive impact on the enterprise’s technical innovation but also plays a mediating effect between human resource flexibility and the enterprise’s technical innovation.But it plays a partially mediating effect between resource flexibility and organizational technical flexibility and a completely mediating effect between practice coordination flexibility and organizational technical innovation.
