某公立医院编制外合同制职工的职业压力与离职倾向研究 被引量:2

摘要 近年来,随着国家医疗健康事业的发展和人民群众对医疗卫生服务需求不断增加,医改政策持续深入发展,编制外合同制职工(以下简称编外人员)已成为各级公立医院重要的用工形式,在各方面发挥重要的作用。因为紧张的医患关系和工作环境等因素,编外人员承担着工作压力和负担,容易出现职业压力和离职倾向,文章通过某公立医院编外人员的基本现状,来了解样本医院编外人员的职业压力和离职倾向的关系,采用案例研究法进行半结构化访谈,运用职业压力和离职倾向问卷调查,通过定性方法分析得出:组织支持感、组织公平感与离职意愿呈负相关性。进而深入分析编外人员职业压力和离职行为的关键因素,运用组织行为学中的相关理论,得出组织公平、组织支持对职业压力和离职倾向是有缓冲的效应,在组织层面提出缓解职业压力和降低离职率的有效管理措施,完善医院的各项管理措施缓解编外人员的职业压力。
