摘要
领导者及其领导风格一直是学界关注的焦点,已有研究探讨了不同领导风格对新员工组织社会化的影响机理。然而,作为一种新型领导风格,悖论式领导如何帮助新员工顺利度过组织社会化的过程还不得而知。基于中国特定的文化与社会背景,探究了悖论式领导对新员工组织社会化的直接影响,职业使命感的中介作用以及上下级关系的调节作用。通过调查307名刚入职的新员工,运用层级回归分析和结构方程模型,研究结果表明:悖论式领导对新员工组织社会化(包括组织认同和帮助行为)具有正向影响,职业使命感在其中发挥中介作用,上下级关系正向调节悖论式领导与职业使命感的关系。最后,根据实证结果为组织与领导者提出相关建议,期望为新员工组织社会化的实践管理工作提供一些参考。
Leaders and their leadership style have always been the focus of academic attention. Scholars have affirmed the importance of direct leaders to the organizational socialization of new employees. Paradoxical leadership is a new leadership style that cooperates and integrates the opposites and differences of contradictions and meets the common needs of both competitors. It is not only in line with today’s complex and changeable organizational environment,It also provides a new perspective for the study of organizational socialization of new employees in China. Studies have discussed the impact mechanism of different leadership styles on new employees’ organizational socialization. However,as a new leadership style,how paradoxical leadership can help new employees through the process of organizational socialization is still unknown.Based on China’s specific cultural and social background,this paper explores the direct impact of paradoxical leadership on the organizational socialization of new employees,the intermediary role of professional mission and the regulatory role of superior subordinate relationship. By investigating 307 new employees,this paper uses hierarchical regression analysis and structural equation model to consider the mechanism of paradoxical leadership on the organizational socialization of new employees. The results show that paradoxical leadership has an impact on the organizational socialization of new employees(including organizational identity and helping behavior)have a positive impact,in which the sense of professional mission plays an intermediary role,and the relationship between superior and subordinate positively regulates the relationship between paradoxical leadership and sense of professional mission. Finally,according to the empirical results,this paper puts forward relevant suggestions for organizations and leaders,hoping to provide some reference for the practical management of organizational socialization of new employees.
