摘要
目的了解四川省三级医院重症科医务人员内驱力、工作家庭冲突与职业认同现状,并分析内驱力在工作家庭冲突与职业认同中的中介作用。方法采用便利抽样法于2021年4—5月采用内驱力量表、工作家庭冲突量表及职业认同量表对四川省6家三级医院476名重症监护室(intensive care unit,ICU)医务人员进行调查,采用AMOS 23.0进行中介效应分析。结果ICU医务人员内驱力得分为(146.97±18.34)分,工作家庭冲突得分为(32.66±9.21)分,职业认同得分为(91.79±15.32)分。相关分析显示,内驱力各维度与职业认同各维度均呈正相关(r=0.17~0.86,均P<0.05);工作家庭冲突各维度与职业认同各维度均呈负相关(r=-0.17~-0.41,均P<0.05);内驱力各维度与工作家庭冲突各维度均呈负相关(r=-0.16~-0.47,均P<0.05)。内驱力在ICU医务人员工作家庭冲突与职业认同之间起部分中介作用,中介效应值为0.184,中介效应占总效应的45.21%。结论四川省三级医院ICU医务人员职业认同处于中等水平,有待进一步提升。工作家庭冲突对ICU医务人员职业认同间存在直接负向作用,内驱力在工作家庭冲突与职业认同间存在直接正向作用,提升ICU医务人员内驱力,降低工作家庭冲突能有效提高其职业认同水平。
Objective To investigate the status quo of drive,work-family conflict and professional identity among medical staff in critical care department of tertiary hospitals in Sichuan Province,analyze the mediating role of drive in work-family conflict and professional identity.Methods The convenience sampling method was used to investigate 476 workers in intensive care unit(ICU)from six tertiary hospitals in Sichuan Province from April to May 2021 using the drive scale,work-family conflict scale and occupational identity scale.AMOS 23.0 was used to analyze the mediating effect.Results The score of drive,work-family conflict and professional identity among ICU medical staff was(146.97±18.34),(32.66±9.21)and(91.79±15.32)points,respectively.Correlation analysis showed that the dimensions of drive were positively correlated with the dimensions of occupational identity(r=0.17-0.86,all P<0.05),the dimensions of work-family conflict were negatively correlated with the dimensions of occupational identity(r=-0.17--0.41,all P<0.05),and the dimensions of drive were negatively correlated with the dimensions of work-family conflict(r=-0.16--0.47,P<0.05).The drive played a partial mediating role in the relationship between work-family conflict and professional identity of ICU medical staff,the mediating effect was 0.184,accounting for 45.21%of the total effect.Conclusions The professional identity of ICU medical staff in tertiary hospitals in Sichuan Province is at the medium level and needs to be further improved.Work family conflict has a direct negative effect on ICU medical staff’s professional identity,and drive has a direct positive effect on the relationship between work family conflict and professional identity.Improving drive and reducing work family conflict can effectively improve ICU medical staff’s professional identity.
