安徽省手术室护士职业成长水平及其对离职倾向的影响分析

Analysis of career growth level and its influence on turnover intention of operating room nurses in Anhui Province

摘要 目的探讨安徽省6所三级甲等医院手术室护士职业成长现状并分析其对离职倾向的影响。方法2020年11月—2021年5月,采用一般资料调查表、职业成长量表、离职倾向量表对安徽省6所三级甲等医院的389名手术室护士进行问卷调查。结果安徽省6所三级甲等医院的389名手术室护士的职业成长总分为(37.12±8.16)分,离职倾向总分为(15.64±3.81)分;职业成长和离职倾向总分及各维度之间均呈显著负相关(均P<0.05);不同性别、护理职称、聘用性质、临床工作年限、平均每年进修次数对手术室护士职业成长得分均有影响(均P<0.05);多元逐步回归分析结果显示,离职倾向可以引起职业成长34.7%的变化(P<0.05)。结论安徽省手术室护士职业成长得分处于中等水平,且对离职倾向的发生有促进作用,二者之间形成恶性循环,不利于护士职业管理,提示护理管理者应关注临床护士的情绪压力,采取积极策略预防和降低职业成长水平和离职倾向的发生,提升护理质量,维护患者生命安全,促进护士职业健康。 Objective To explore the status quo of career growth among operating room nurses in six grade-A tertiary hospitals of Anhui Province,analyze its influence on turnover intention.Methods From November 2020 to May 2021,389 operating room nurses from six grade-A tertiary hospitals in Anhui Province were surveyed by using the general data questionnaire,career growth scale and resignation intention scale.Results The overall score of career growth and turnover intention among 89 operating room nurses from six grade-A tertiary hospitals in Anhui Province was(37.12±8.16)and(15.64±3.81)points respectively.The career growth was significantly negatively correlated with the total score of turnover intention as well as the scores of dimensions(all P<0.05).The different gender,nursing title,nature of employment,years of working in the department of operating room and average annual number of further study had influence on the career growth score of operating room nurses(all P<0.05).Multiple stepwise regression analysis showed that turnover intention could cause a 34.7%change in career growth score(P<0.05).Conclusion The career growth of operating room nurses in Anhui Province is at a medium level,and has promoting effect to the occurrence of turnover intention,the vicious circle between them is not conducive to nurse career management,so it is suggested that the nursing managers should focus on the emotional stress in operating room nurses,take positive strategies to prevent and reduce career growth level and the occurrence of turnover intention,so as to improve the quality of nursing,maintain patients’safety of life,and promote the occupational health of nurses.
