摘要
研发团队绩效是一个在不同组织情境中,易受不特定因子影响的多维度变量。本研究基于组织行为学与心理学的理论框架,以中国散裂中子源32个研发团队为样本,试图回答团队绩效的两个基本问题:一是研发团队绩效的关键影响因子有哪些;二是这些因子是通过怎样的机理影响团队绩效的。研究发现,除知识、技能等显性条件外,低不确定性规避、非正式网络与团队共享心智对团队绩效都有着正向的作用。科技的“元创新”充满了不确定性与风险,团队及其个体对不确定性与模糊性的高容忍度有助于突破固有思维。团队共享心智在团队绩效的形成中作为媒介和桥梁,共同将团队内部无序的个体行动整合为一组特定且有序的团队贡献。
R&D team performance is a multi-dimensional variable that is vulnerable to unspecified factors in different types of organizations.Based on the theoretical framework of organizational behavior and psychology,this paper takes 32 R&D teams of China Spallation Neutron Source as samples and try to answer two basic questions of team performance:what the impact factors of R&D team performance are and how these factors affect team performance.The study found that in addition to explicit conditions such as knowledge and skills,low uncertainty avoidance,informal network and common mindset all have a positive effect on team performance.The“meta innovation”of science and technology is full of uncertainty and risk.Teams’and individuals’high tolerance of uncertainty and fuzziness help break through the inherent thinking.Common mindset of a team serves as a medium and bridge in the formation of team performance,and jointly integrates the disordered individual actions within the team into a specifi c and orderly team contribution.
