摘要
在数字经济时代,命令和服从性的领导方式已不能完全适应员工需求。服务于员工需求与发展的领导方式正逐渐受到企业领导者和员工的青睐。基于社会交换理论,本研究提出服务型领导将增进领导—成员交换关系,从而促进员工职业成功感,同时引入了组织支持感来探究这一关系的边界条件。研究结果显示,组织支持感正向调节了服务型领导与领导—成员交换的关系,并且强化了领导—成员关系在服务型领导与职业成功感之间的中介作用。服务型领导对员工职业成功感的影响机制研究,对于企业管理者促进员工职业成功感具有一定的启示和现实意义。
In the era of digital economy,the leadership style of command and control cannot fully adapt to the needs of employees.The leadership style which serves the needs and development of employees-servant leadership is gradually favored by employers and employees.Based on social exchange theory,this study proposes that servant leadership will enhance the leader-member exchange relationship,thus promoting employees'career success.Besides,this study introduces the perceived organizational support to explore the boundary condition of this relationship:perceived organizational support positively moderates the relationship between servant leadership and leader-member exchange,and strengthens the mediating role of leader-member relationship between servant leadership and career success.The results of a multi-phase questionnaire survey involving 418 employees from 220 companies support the moderated mediation model proposed in this study.This study enriches the research on the mechanism of servant leadership on career success,and has practical significance for managers to promote employees'career success.
