Motivation or Resistance?Organizational Memory,Improvisational Ability and Creative Decision-making of Temporary Teams

将临时团队的创造性决策作为核心观测点有助于回答如何提高企业的应对能力。通过多阶段企业经营模拟实验,以多种专业背景的大学生临时团队为样本,利用结构方程模型检验组织记忆和即兴能力对创造性决策的影响以及时间压力在其中的调节作用,进而通过模糊集定性比较分析(fsQCA)对不同变量集合和高决策绩效的达成路径进行探索。结果表明,临时团队的组织记忆和即兴能力对创造性决策均有正向作用,组织记忆能够通过提高即兴能力对创造性决策产生正向作用;时间压力对组织记忆与创造性决策、即兴能力与创造性决策均具有倒“U”型调节作用。此外,明确3类触发临时团队高决策绩效的前因构型及其中核心条件、辅助条件的影响机制和影响路径,并提出临时团队管理者应加强组织记忆的“以新补旧”和适时调整时间压力等促进组织绩效提升的建议。

Having creative decisions made by interim teams as a core observation point can help to answer how to improve the response capacities of enterprises. Through multi-stage business management simulation experiments,taking temporary teams consisted of students from a variety of professional backgrounds as an example, this paper uses a structural equation model to empirically test the influence of organizational memory and improvisation on creative decision-making and the moderating effect of time pressure, and uses the method of fuzzy-set qualitative comparative analysis(fsQCA) to explore different sets of variables and the path to achieving high decision-making performance.The results show that organizational memory and improvisational ability have a positive effect on creative decision-making, among them, organizational memory can have a positive effect on creative decision-making by improving improvisational ability;time pressure has an inverse U-shaped moderating effect on organizational memory and creative decision-making, improvisational ability and creative decision-making. In addition, the paper clarifies three types of antecedent configurations that trigger high decision performance and the influence mechanism and influence path of the core conditions and auxiliary conditions, and puts forward the temporary team managers should strengthen the organizational memory of "new with the old" and timely adjust the time pressure, so as to provide a reference for improving creative decision performance.
