崇州市儿科护士职业倦怠与离职意愿现状调查 被引量:3

A survey on job burnout and turnover intention of pediatric nurses in Chongzhou

摘要 目的 调查崇州市儿科护士职业倦怠与离职意愿现状。方法 抽取崇州市5家医院174名儿科护士为研究对象。采用一般资料调查问卷、Maslach职业倦怠量表通用版(MBI-GS)和离职意愿量表进行横断面调查。结果 174名儿科护士中,去人格化、情绪衰竭、个人成就感维度的中、高度职业倦怠率合计分别为74.14%、77.01%、77.59%;离职意愿总均分为(15.75±3.02)分,中、高度离职意愿率合计为39.66%。单因素与多元逐步回归分析结果显示,职称、值夜班、职业倦怠是影响儿科护士离职意愿的独立危险因素(P<0.05);MBI-GS量表中去人格化、情绪衰竭、个人成就感三个维度评分与离职意愿总均分为呈明显正相关性(P<0.05)。结论 崇州市儿科护士职业倦怠与离职意愿水平较高,且两者呈正性相关性。管理者应高度重视儿科护士的职业倦怠状态,采取积极有效的干预措施,降低护士的离职意愿,稳定护理队伍。 Objective To investigate the current situation of job burnout and turnover intention of pediatric nurses in Chongzhou.Methods 174 pediatric nurses from 5 hospitals in Chongzhou were selected as the research objects.General data questionnaire,Maslach Burnout Inventory General version(MBI-GS)and Turnover Intention Scale were used to conduct cross-sectional survey.Results Among 174 pediatric nurses,the rates of depersonalization,emotional exhaustion and high burnout were 74.14%,77.01% and 77.59%,respectively.The total turnover intention was(15.75±3.02)points,and the turnover intention rate of medium and high was 39.66% in total.The results of single factor and multiple stepwise regression analysis showed that professional title,night shift and job burnout were independent risk factors affecting the turnover intention of pediatric nurses(P<0.05).In the MBI-GS scale,the scores of depersonalization,emotional exhaustion and personal sense of accomplishment were all significantly positively correlated with turnover intention(P<0.05).Conclusions The job burnout of pediatric nurses in Chongzhou was positively correlated with turnover intention.Managers should pay great attention to the burnout state of pediatric nurses and take active and effective intervention measures to reduce the turnover intention of nurses and stabilize the nursing team.
