摘要
本研究采用单案例研究的方法 ,以王小川研发搜狗浏览器的经历为纵向研究案例,借鉴事件系统理论,选取越轨创新事件强度、空间和时间属性为切入点,系统深入地探索越轨创新事件影响过程的跨层次动态演化机制。研究发现:越轨创新事件的强度属性越强,越会给个体和组织带来冲击。随着时间的延续,越轨创新事件倡导者通过持续地意义建构实现个体创意、团队创造以及组织创新的跨层次动态发展。越轨创新事件主要倡导者所处的地位越高,越有助于增强越轨创新事件的影响,其非正式地位越高,越容易获得组织中其他成员的支持与合作,有助于越轨创新事件由个体创意向团队创造发展;其正式地位越高,越有益于确保越轨创新事件顺利孵化,有助于推进越轨创新事件由团队创造向组织创新发展。本研究贡献在于揭示越轨创新事件的跨层次影响和动态演化,拓展了现有越轨创新后果研究。同时,本研究关注到越轨创新事件倡导者的主观能动性,对员工如何在复杂事件环境中争取创意合法性,推动创意跨层次发展具有一定的借鉴意义。
This study carried out a longitudinal case study by taking “Sogou browser development” as a single case. To be specific, based on event system theory, this study systematically explored the dynamic evolution of the influence process of creative deviance by integrating strength, space and time attributes of creative deviance events. The study found that: the stronger the strength attribute of creative deviance events, the more its impact on individuals and organizations;Over time, advocates of creative deviance events achieve cross-level dynamic development of personal creativity, team creation and organizational innovation through continuous meaning construction. The higher the advocates’ position, the more it can strengthen the influence of creative deviance events. Specifically, the higher their informal status, the easier they can gain support and cooperation from other members within organizations, which can in turn accelerate the transition from individual creativity to team creation. The higher their formal status, the more likely the creative deviance is to come to fruition, promoting the development from team creation to organizational innovation. This study contributes to research on the consequences of creative deviance by unveiling the cross-level impact and dynamic evolution of creative deviance events. Meanwhile, by discussing the subjective initiative of the advocates of creative deviance events, this study sheds light on how employees can strive for the legitimacy of creativity in a complex event environment and promote the cross-level development of creativity.
