领导正念对员工越轨创新行为的影响机制:心理脱离和上下级关系的作用 被引量:8

The Impact of Leader Mindfulness to Employee Creative Deviance:The Role of Psychology Detachment and Supervisor-Subordinate Guanxi

摘要 在鼓励创新的时代背景下,员工越轨创新这一行为具有必然性和价值性。对于员工越轨创新行为的形成机制,学者们注意到不同领导风格的作用,鲜少关注领导正念这一特质对越轨创新行为的影响。基于社会信息加工理论,本研究探讨了领导正念对员工越轨创新行为的影响机制,并分析了员工心理脱离的中介作用和上下级关系的调节效应。以74名团队领导和252名团队成员为样本实证检验发现,领导正念不仅对员工越轨创新行为有显著的正向影响,还可以通过员工心理脱离间接促进员工越轨创新行为。同时,上下级关系调节领导正念对员工心理脱离的影响,并进一步调节员工心理脱离的中介作用。具体来说,上下级关系质量越高,领导正念对员工心理脱离的正向影响越弱,心理脱离中介作用效果也越弱。本研究为员工越轨创新行为影响因素的后续探索提供新视角,也为企业创新管理提供实践启示。 Under the background of encouraging innovation, creative deviance has inevitability and value. As for the formation mechanism of employee creative deviance, scholars have paid attention to the role of different leadership styles, but little attention has been paid to the impact of leader mindfulness on creative deviance. This study focused on the influence mechanism of leader mindfulness on employee creative deviance, and analyzed the mediating effect of employee psychology detachment and the moderating effect of supervisor-subordinate guanxi based on social information processing theory. The empirical study of 74 team leaders and 252 team members shows that leader mindfulness not only has a significant positive impact on employee creative deviance, but also indirectly promotes employee creative deviance through psychology detachment. At the same time, the supervisor-subordinate guanxi moderates the influence of leader mindfulness on employee psychology detachment, and further moderates the mediating effect of employee psychology detachment. The higher the quality of supervisor-subordinate guanxi,the weaker the positive influence of leader mindfulness on employee psychology detachment, and the weaker the mediating effect of psychology detachment. This study provides a new perspective for the follow-up exploration of influencing factors of employee creative deviance, and also provides practical enlightenment for enterprise innovation management.
