幼儿园教师核心自我评价与离职倾向的关系:职业承诺和工作满意度的链式中介作用 被引量:4

The Relationship Between Core Self-evaluations and Turnover Intention of Preschool Teachers:Chain Mediation of Occupational Commitment and Job Satisfaction

摘要 为探究幼儿园教师核心自我评价、职业承诺、工作满意度与离职倾向间的关系及内在机制,采用核心自我评价问卷、职业承诺问卷、工作满意度问卷及离职倾向问卷对486名幼儿园教师进行了调查。调查发现:核心自我评价、职业承诺、工作满意度两两之间显著正相关,这三者均与离职倾向显著负相关。核心自我评价对离职倾向具有显著的预测作用,进一步的中介检验显示,核心自我评价对离职倾向的直接效应不再显著,但核心自我评价对离职倾向的间接效应显著。在间接效应中,核心自我评价通过三条路径即职业承诺的独立中介、工作满意度的独立中介以及二者的链式中介间接影响幼儿园教师的离职倾向。 486 preschool teachers were investigated to explore the relationship and the internal mechanism of their core self-evaluations,occupational commitment,job satisfaction and turnover intention by using the core self-evaluations questionnaire,occupational commitment questionnaire,job satisfaction questionnaire and turnover intention questionnaire.The results showed that there were significantly positive correlations between the preschool teachers’core self-evaluations,occupational commitment and job satisfaction,and significantly negative correlations between these three and their turnover intention.Their core self-evaluations could be used to directly predict their turnover intention.Further mediating tests showed that the direct effect of core self-evaluation on turnover intention was no longer significant,but the indirect effect of core self-evaluations on turnover intention was significant.While in the indirect effect,the core self-evaluations mainly affects preschool teachers’turnover intention through three indirect effects respectively,namely,the independent mediating effect of occupational commitment,job satisfaction,as well as the chain mediating effect of the two.
