摘要
目的 探讨乌鲁木齐市重症监护病房(intensive care unit,ICU)护士工作环境、组织政治知觉、抗逆力之间的关系,验证组织政治知觉在两者关系中的中介作用。方法 2021年1—3月采用随机整群抽样法,抽取乌鲁木齐市3所三级甲等医院的408名ICU护士为研究对象,应用组织政治知觉量表、护理工作环境量表、医护人员抗逆力量表进行问卷调查。采用描述分析、Pearson相关分析、多元逐步回归分析处理数据。结果 乌鲁木齐市3所三级甲等医院的408名ICU护士组织政治知觉、护理工作环境和抗逆力得分分别为(44.54±10.59)、(121.45±24.54)和(73.59±14.25)分,均处于中等偏上水平。ICU护士组织政治知觉与护理工作环境、抗逆力呈负相关(r=-0.461、-0.616,均P<0.01),ICU护士护理工作环境与抗逆力呈正相关(r=0.443,P<0.01)。组织政治知觉在护理工作环境与抗逆力间的中介效应显著(P<0.01),且中介效应占总效应的54.50%。结论 乌鲁木齐市三级甲等综合医院的ICU护士组织政治知觉在护理工作环境与抗逆力中起部分中介作用。医院管理者应进一步改善ICU护理工作环境,降低ICU护士组织政治知觉从而提高其抗逆力水平。
Objective To explore the relationship between working environment,perceived organizational politics and resilience among nurses in intensive care unit(ICU) in Urumqi,verify the mediating role of perceived organizational politics in the relationship between them. Methods From January to March 2021,the random cluster sampling method was used to select 408 ICU nurses from three grade-A tertiary hospitals in Urumqi as the research objects. The questionnaire survey was conducted by using organizational political perception scale,nursing working environment scale and medical staff resilience scale. The descriptive analysis,Pearson correlation analysis and multiple stepwise regression analysis were used to process the data. Results The scores of perceived organizational politics,nursing working environment and resilience among 408 ICU nurses from three grade-A tertiary hospitals in Urumqi were(44.54±10.59),(121.45±24.54) and(73.59±14.25)points,respectively,which were above the average level. ICU nurses’ perceived organizational politics was significantly negatively correlated with nursing work environment and resilience(r =-0.461,-0.616,both P <0.01),and ICU nurses’ nursing work environment was was significantly positively correlated with resilience(r=0.443,P<0.01). The perceived organizational politics had a significant mediating effect between nursing working environment and resilience(P<0.01),and the mediating effect accounted for 54.50% of the total effect. Conclusion Among ICU nurses in grade-A tertiary general hospitals in Urumqi,the perceived organizational politics plays a partially mediating role in the relationship between nursing working environment and resilience. The hospital managers should further improve ICU nursing working environment and reduce the perceived organizational politics of ICU nurses,to improve their resilience.
