乡村振兴战略下乡村教师职业吸引力的提升--组织认同与职业认同视角下的实证研究 被引量:2

The Enhancement of Rural Teachers’Career Attractiveness Under the Rural Revitalization Strategy--An Empirical Study from the Perspective of Organizational Identity and Professional Identity

摘要 该研究从组织认同与职业认同理论视角出发,采用我国中西部5省9455份乡村教师的调查数据,通过二元Logistic回归分析发现,组织认同维度与职业认同维度对乡村教师职业选择倾向均存在显著影响。其中,组织归属感、工作自主性、理念一致性和组织权力,以及职业自豪感、收入薪酬、职业成长性对乡村教师职业选择倾向均具有极显著正向影响,工作干涉生活程度则呈现显著负向影响。基于研究结果,结合乡村振兴战略背景,文章提出以下政策启示:一是优化学校组织制度与融合乡土文化,提升乡村教师组织认同;二是于乡村振兴中寻求教师发展契机,提升乡村教师职业认同;三是改革乡村教师职称制度,提高学校办学水平,助力乡村教师提升任职意愿。 Enhancing the career attractiveness of rural teachers and building a good rural teaching force is a key part of developing rural education.From the perspective of organizational and occupational identity theories,the study used 9455 rural teachers’survey data from five provinces in central and western China,and found that both organizational and occupational identity dimensions had significant effects on rural teachers’career choice tendency through binary logistic regression analysis.Among them,organizational belongingness,job autonomy,conceptual consistency,and organizational power had significant positive effects on rural teachers’career choice tendency;career pride,income,and career growth had significant positive effects on rural teachers’career choice tendency,while work interference with life degree had significant negative effects.Based on the findings,the following policy implications are proposed in the context of rural revitalization strategy:first,to optimize the school organization system and integrate local culture to enhance rural teachers’organizational identity;second,to seek opportunities for teacher development in rural revitalization to enhance rural teachers’career identity;third,to reform the rural teachers’title system,improve the level of school operation,and help enhance the willingness to serve.
