摘要
员工建言因有助于组织集思广益应对变幻无常的外部环境而备受重视,然而,现有研究主要从工作领域的角度分析员工建言的前因,忽视了工作与家庭两个领域的相互渗透及其对员工建言的影响。鉴于工作与家庭互相渗透的对称性特征,本文探讨了工作-家庭增益对称性(工作→家庭增益和家庭→工作增益的匹配)对员工建言的影响,以及平衡满意感(工作-家庭平衡满意感的简称)在上述关系中的中介作用。为检验研究设想,对245名员工进行了问卷调查。多项式回归与响应面分析发现:当工作→家庭增益和家庭→工作增益不对称时,相比于“高-低”的不对称情境,在“低-高”的不对称情境中员工建言较高,而相比于“高-低”和“低-高”的不对称情境,在接近“高-高”的不对称情境中员工平衡满意感较高;当工作→家庭增益和家庭→工作增益对称时,相比于“低-低”的对称情境,员工在“高-高”的对称情境中会表现出更多的建言和平衡满意感;此外,平衡满意感在工作-家庭增益对称性与员工建言的关系中发挥着中介作用。本研究从工作-家庭增益对称性视角拓展了员工建言研究,同时,为管理者如何激发员工建言提供了新思路。
Employee voice is very important to promote organizational development,especially for coping with crisis and changes in an uncertain environment.However,previous research on the antecedents of employee voice ignores the frequent permeability between work and family,and its influence on employee voice.Consider the permeability’symmetry,this study explores the influence of work-family enrichment symmetry on employee voice from the perspective of satisfaction with work-family balance.To test the hypotheses,this study investigates 245employees and analyzes the data by the polynomial regression and response surface methodology.The results show that:When work-to-family enrichment and family-to-work enrichment are asymmetric,employee voice behavior is higher in"low-high"combination,while satisfaction with work-family balance is higher when nearer to"high-high"combination.Employee voice and satisfaction with work-family balance are higher in"high-high"combination,when work-to-family enrichment and family-to-work enrichment are symmetric.Furthermore,satisfaction with work-family balance mediates the relationship between work-family enrichment symmetry and employee voice.This study not only extends the research on employee voice from work-family enrichment symmetry,but also provides a new way for managers to stimulate employee voice behavior in practice.
