企业社会责任对员工非伦理行为的影响:道德效能感与责任型领导的作用

The Impact of Corporate Social Responsibility on Employee Unethical Behavior: The Roles of Moral Efficacy and Responsible Leadership

随着社会各界对伦理道德问题的日益重视,如何防范和抑制员工非伦理行为逐渐引起研究者关注。本研究基于社会学习理论,探究企业社会责任影响员工非伦理行为的内在机制。通过对104家企业高管和1004名员工的配对数据进行跨层次实证分析,研究结果表明:企业社会责任对员工非伦理行为有显著负向影响;道德效能感在其中起到完全中介作用,即企业社会责任会通过强化员工的道德效能感来抑制其非伦理行为;责任型领导正向调节员工道德效能感在企业社会责任与员工非伦理行为之间的中介作用。本研究有利于深入认识企业社会责任影响员工非伦理行为的内在机制,为企业如何通过践行社会责任来抑制员工非伦理行为提供理论依据。

As people pay more and more attention to ethical issues, how to prevent and restrain unethical behaviors has attracted attentions from many scholars. Based on social learning theory, this study explores the influence mechanism of corporate social responsibility on employees’ unethical behavior. Through cross-level empirical analysis of the paired data of senior executives and 1004 employees from 104 enterprises, the results show that corporate social responsibility has a significant negative impact on employees’ unethical behavior. Moral efficacy plays a mediating role in the above relationship such that corporate social responsibility inhibits employees’ unethical behavior by strengthening their moral efficacy. Responsible leadership positively moderates the mediating role of employee moral efficacy in the relationship between corporate social responsibility and employees’ unethical behavior. This study is conducive to a deeper understanding of the influence mechanism of corporate social responsibility on employees’ unethical behavior and provides a theoretical basis for enterprises to curb employees’ unethical behavior through corporate social responsibility.
