乡村振兴视阈下乡村教师离职倾向研究 被引量:6

A Study on the Tendency of Rural Teachers to Leave Under the Threshold of Rural Revitalization

摘要 为了解乡村教师的职业满意度及影响因素,对黑龙江、河北、天津等地的1 509名乡村教师进行调查。结果表明:乡村教师工作满意度、职业认同感、组织支持感与离职倾向四要素之间均显著相关,且工作满意度能够显著负向预测乡村教师的离职倾向;乡村教师组织支持感以及职业认同感在其工作满意度和离职倾向之间起到显著中介作用。因此要加固支持与保障、提升教师职业幸福感和将乡村教师与乡村文化融合以减少乡村教师的离职倾向。 In order to understand the occupational satisfaction and influencing factors of rural teachers,1 509 rural teachers in Heilongjiang,Hebei,Tianjin and other places were surveyed. The results show that:the four factors of job satisfaction,professional identity,organizational support and turnover intention of rural teachers are significantly correlated,and job satisfaction can significantly negatively predict the turnover intention of rural teachers;rural teachers Organizational support and professional identity play a significant mediating role between job satisfaction and turnover intention.Therefore,it is necessary to strengthen support and guarantee,improve teachers’ professional well-being,and integrate rural teachers with rural culture to reduce the tendency of rural teachers to leave.
