乡镇卫生院医务人员组织承诺及其影响因素分析

Organizational commitment and its influencing factors among health workers in township hospitals

摘要 目的分析乡镇卫生院医务人员组织承诺现状及影响因素,为改善基层卫生人才队伍的稳定性和提高工作积极性提供参考。方法采取分层整群抽样的方法,在山东省5个县的乡镇卫生院选择1454名医务人员开展问卷调查。利用修订的“中国企业员工组织承诺量表”测量组织承诺,应用描述性分析、卡方检验、多因素logistic回归方法进行统计分析。结果乡镇卫生院医务人员组织承诺5个维度中,得分高的比例依次是:规范承诺(42.74%),感情承诺(37.07%),理想承诺(26.30%),经济承诺(13.42%),机会承诺(10.06%)。多因素分析结果显示,组织承诺5个维度的影响因素主要有编制、岗位、学历、职称、工作年限。结论乡镇卫生院医务人员组织承诺总体水平不高,政府和卫生院需要采取改善薪酬待遇、提供发展机会等措施提高医务人员的组织承诺。 Objective To analyze the status quo of organizational commitment and its influencing factors a⁃mong health workers in township hospitals,so as to provide reference for improving the stability and work enthusi⁃asm of grass⁃roots health personnel.Methods Stratified cluster sampling method was used to select 1454 medi⁃cal staff from township hospitals in five counties of Shandong Province for a questionnaire survey.The revised Chi⁃nese Enterprise Employee Organizational Commitment Scale was used to measure their organizational commitment,and descriptive analysis,chi⁃square test and multivariate logistic regression were used for statistical analysis.Re⁃sults Among the five dimensions of organizational commitment of medical staff in township hospitals,the dimen⁃sion with the highestproportion was normative commitment(42.74%),followed by emotional commitment(37.07%),ideal commitment(26.30%),economic commitment(13.42%)and opportunity commitment(10.06%).The results of multivariate analysis showed that the influencing factors of the five dimensions mainly included staffing,position,education,professional title and working years.Conclusions The overall level of or⁃ganizational commitment of medical staff in township hospitals is not high.The government and hospitals needto take measures to promote the organizational commitment of medical staff,including improving salary and providing development opportunities.
