广西公立医疗机构医师队伍离职现状及影响因素分析

摘要 目的:探讨广西公立医疗机构医师队伍离职现状和影响因素。方法:采用现况研究设计,选择广西2018年公立医疗机构医师为研究对象,运用多因素logistic回归分析探讨广西公立医疗机构离职的影响因素。结果:在80791名医师中,总体离职率为4.49%;其中,公立医院(含妇幼保健院)医师离职率为3.81%,其影响因素为职称、学历、工作年限;基层医疗机构医师离职率为6.13%,其影响因素为年龄、性别、机构类型、职称、学历、工作年限。结论:广西基层医疗机构医师的离职率高于公立医院(含妇幼保健院)医师;公立医院(含妇幼保健院)医师离职的影响因素与薪酬关联较大,基层医疗机构医师离职的影响因素与薪酬和自身发展关联较大,应结合不同类型公立医疗机构医师离职影响因素特点,制定稳定医师队伍相关政策。 Objectives:To explore the current situation and influencing factors of physicians turnover in public medical institutions in Guangxi.Methods:Using the current situation research design,doctors in public medical institutions in Guangxi in 2018 were selected as the research object,and the influencing factors of turnover in public medical institutions in Guangxi were discussed by using multifactor logistic regression analysis.Results:Among 80791 physicians,the overall turnover rate was 4.49%;among them,the turnover rate of physicians in public hospitals(including maternal and child health centers) is 3.81%,and the influencing factors were professional title,education background and working years;the turnover rate of physicians in primary medical institutions was 6.13%,and the influencing factors were age,gender,institution type,professional title,educational background and working years.Conclusions:The turnover rate of physicians in primary medical institutions in Guangxi was higher than that of physicians in public hospitals(including maternal and child health care hospitals).The influencing factors of physician turnover in public hospitals(including maternal and child health care hospitals)were related to salary,and the influencing factors of physician turnover in primary medical institutions were related to salary and self-development.Relevant policies for stabilizing physician team should be formulated in accordance with the characteristics of influencing factors of physician turnover in different types of public medical institutions.
