摘要
目的:分析近5年儿童专科医院护士离职现状及原因,并调查其再就业情况,为培养并稳定儿童专科医院护理人才库,优化儿科人力配置提供参考依据。方法:采用自制调查表对南京市某三甲儿童专科医院2016年1月-2020年12月护士离职情况进行调查和分析,并调查其再就业情况。结果:近5年护士离职率波动在1.56%~4.82%;工作5年内、ICU及急诊护士是离职的主体;工作压力大是儿童专科医院护士离职的主要原因;44.31%的离职护士选择继续从事护理行业。结论:儿童医院应完善护理人力资源配置,建立岗位能级管理及合理的薪酬分配体系;重视护士自我发展需求,提供学习晋升、职业发展的机会,尊重并促进护士和谐成长,促进儿科护理队伍的稳定和可持续发展。
Objective:To investigate and analyse the reasons for dimission and re-employment status among nurses in grade Atertia⁃ry Children’s hospital,so as to provide reference for cultivating and stabilizing the nursing talent pool of children’s specialized hospital and optimizing the allocation of pediatric manpower.Methods:A self-made questionnaire was used to investigate and analyze the resignation of nurses from January 2016 to December 2020 in acertaingrade A tertiary children’s hospital in Nanjing,and to investi⁃gate their reemployment situation.Results:The dismission rate of nurses fluctuated from 1.56%to 4.82%in recent 5 years;Nurses in ICU and emergency department were the main subjects of leaving after working for 5 yearsI.Working pressure was the main reason of nurses’dimission in children’s specialized hospital;44.31%of departing nurses chosed to continue to work in the nursing profession.Conclusion:It is suggested that children’s hospital should improve the allocation of nursing human resources,establish post level man⁃agement and reasonable salary distribution system.Also,pay attention to the self-development needs of nurses,provide opportunities for learning promotion and career development,respect and promote the harmonious growth of nurses,promote the stable and sustain⁃able development of pediatric nursing team.
