应对方式在高校学生管理人员职业倦怠和工作投入间的中介效应 被引量:1

Mediating effect of coping styles between job burnout and job involvement of college student managers

摘要 目的了解职业倦怠与工作投入之间的关联,并分析应对方式在二者间的中介效应,为改善高校学生管理人员职业倦怠以及提升工作投入提供参考,从而强化育人阵地。方法2021年3—10月,采用整群抽样的方法,抽取乌鲁木齐市5所高校学生管理人员779人,运用职业倦怠量表、简易应对方式量表和工作投入量表进行调查,并对数据进行分析。结果乌鲁木齐市5所高校学生管理人员职业倦怠发生率为78.69%,积极应对得分为(23.44±7.26)分、工作投入得分为(34.60±9.79)分。不同年龄、工龄、学历、职务、职称、岗位在职业倦怠、应对方式及工作投入得分比较,差异均有统计学意义(均P<0.01)。积极应对得分与职业倦怠及其3个维度均呈负相关(r=-0.812、-0.794、-0.803、-0.793,均P<0.01)、与工作投入及其3个维度均呈正相关(r=0.926、0.897、0.913、0.896,均P<0.01);消极应对得分与职业倦怠及其3个维度均呈正相关(r=0.712、0.699、0.703、0.697,均P<0.01)、与工作投入及其3个维度均呈负相关(r=-0.880、-0.845、-0.872、-0.854,均P<0.01);职业倦怠总分及其3个维度得分与工作投入总分及其3个维度均呈负相关(均P<0.01);应对方式在职业倦怠与工作投入间起部分中介作用,积极应对的中介效应占39%,消极应对的中介效应占23%(均P<0.01)。结论乌鲁木齐市5所高校学生管理人员的职业倦怠仍需关注,其工作投入、应对策略比较良好。应引导其了解自身采用的应对策略,增加职业认同感,改善应对策略,缓解负性情绪,以充沛的活力投入到育人工作中,最终达到校园的健康可持续发展。 Objective To explore the relationship between job burnout and job input,analyze the mediating effect of coping styles between the two,and provide reference for improving job burnout and job engagement of college student managers,thereby strengthening the education position.Methods From March to October 2021,a cluster sampling method was adopted to select 779student managers from five universities in Urumqi,and the job burnout scale,simple coping style scale,and work engagement scale were used to conduct surveys.And the data were analyzed.Results The incidence of job burnout among student managers from five universities in Urumqi was 78.69%,the score for positive coping was(23.44±7.26)points,and the score for work engagement was(34.60±9.79)points.There were statistically significant differences in the scores of job burnout,coping styles,and work engagement among different age,years of service,education,position,job title,and post(all P<0.01).The positive coping score was negatively correlated with job burnout and its three dimensions(r=-0.812,-0.794,-0.803,-0.793,all P<0.01),and positively correlated with work engagement and its three dimensions(r=0.926,0.897,0.913,0.896,all P<0.01).The negative coping score was positively correlated with job burnout and its three dimensions(r=0.712,0.699,0.703,0.697,all P<0.01),negatively correlated with work engagement and its three dimensions(r=-0.880,-0.845,-0.872,-0.854,all P<0.01).The total score of job burnout and its three dimensions were negatively correlated with the total score of work engagement and its three dimensions(all P<0.01).The coping style played a part of the mediating role between job burnout and work engagement,the mediating effect of positive coping accounted for 39%and the mediating effect of negative coping accounted for 23%(both P<0.01).Conclusion The job burnout of student managers from five universities in Urumqi still needs attention,engagement and coping strategies are relatively good,and it is necessary to guide them to understand their own coping strategies,increase their professional identity,so as to improve coping strategies,relieve negative emotions,and devote themselves to education with full vitality,so as to achieve healthy and sustainable development of the campus.
