安宁疗护护士心理安全感、感知真实领导对其工作适应障碍的影响

Effects of psychological security and perceived real leadership on job adaptation disorder of hospice nurses

目的 调查青岛市3所综合医院及青岛市肿瘤医院安宁疗护护士心理安全感、感知真实型领导与工作适应障碍现状,分析护士心理安全感、感知真实型领导对护士工作适应障碍的影响。方法 于2021年3—6月,运用方便抽样法,采用一般资料调查表、心理安全量表、真实型领导量表及工作适应障碍量表对青岛市194名安宁疗护护士进行调查研究。结果194名安宁疗护护士心理安全感得分为(55.99±10.40)分,感知真实领导得分为(71.83±6.98)分,工作适应障碍得分为(19.94±3.63)分;线性回归分析显示,护龄、人际控制感、关系透明均是护士工作适应障碍的影响因素(均P<0.05)。结论 青岛市3所综合医院及青岛市肿瘤医院的安宁疗护护士存在一定程度的工作适应障碍,护士护龄、感知真实型领导和心理弹性是护士工作适应障碍的影响因素,护理管理者应培养护士长的真实领导行为,提高护士的心理安全感,从而减少护士工作适应障碍。

Objective To investigate the current situation of perceived real leadership,psychological security and job adaptation disorder in hospice nurses in Qingdao Cancer Hospital and three general hospitals in Qingdao City,analyze the impact of nurses’ perceived real leadership and psychological security on job adaptation disorder. Methods From March to June 2021,194 hospice nurses in Qingdao City were collected by the convenient sampling method,and investigated by the general information questionnaire,psychological safety scale,real leadership scale and work adaptation disorder scale. Results The score of psychological security,perceived real leadership and job adaptation disorder in 194 hospice nurses was(55.99±10.40),(71.83±6.98) and(19.94±3.63)points,respectively. The linear regression analysis showed that nursing age,sense of interpersonal control and transparent relationship were the influencing factors of job adaptation disorder(all P<0.05). Conclusion The hospice nurses in three general hospitals in Qingdao City and Qingdao Cancer Hospital have some degree of job adaptation disorder,while the nursing age,perceived real leadership and psychological flexibility are the influencing factors of job adaptation disorder,and the nursing managers should cultivate the head nurse’s real leadership behavior and improve nurses’ sense of psychological security,so as to reduce nurses’ job adaptation disorder.
