基于心理契约理论的医护人员工作满意度及相关因素研究

摘要 目的分析医护人员的工作满意度并研究其相关因素,为医院在新医改背景下进行人力资源管理改革与创新提供参考依据。方法采用分层配额抽样方法,选取2021年3月某医院在职的医护人员560名,对入选对象进行工作满意度及相关因素的问卷调查。结果医护人员工作满意度整体得分(68.42±14.54)分,心理契约和组织承诺与工作满意度存在正相关关系(P<0.001),离职倾向与工作满意度存在负相关关系(P<0.001)。结论医院在进行人力资源管理过程中要注重医护人员的多维度管理,运用综合思维多措并举,提高其工作满意度。 Objective To analyze the job satisfaction of medical personnel and study its related factors,so as to provide reference for the reform and innovation of human resource management in hospitals under the background of"new medical reform".Methods A total of 560 in-service medical staff in a hospital in March 2021 were selected by stratified quota sampling method for a questionnaire survey on job satisfaction and its related factors.Results The overall score of job satisfaction of medical staff was(68.42±14.54)points.Psychological contract and organizational commitment were positively correlated with job satisfaction(P<0.001).Demission tendency was negatively correlated with job satisfaction(P<0.001).Conclusion In the process of human resource management,hospitals should pay attention to the multi-dimensional management of medical personnel and improve their job satisfaction with comprehensive measures.
