“非升即走”制度下高校青年教师压力知觉与离职倾向的关系:有调节的中介模型 被引量:3

The Relationship between Perceived Stress and Turnover Intention of Young College Teachers under the Up-or-Out System:Moderated Mediation Model

摘要 为提高大学国际竞争力,加强教师队伍建设和提升教师群体学术水平,我国部分高校自2000年起积极借鉴国外经验,重点引进了“非升即走”(up-or-out)制度。当前,我国高校“非升即走”制度的适用对象主要是40岁以下的青年教师,这使他们面临着相对较大的考核、工作和科研竞争压力。探讨“非升即走”制度下高校青年教师职业倦怠在压力知觉和离职倾向之间的中介作用,以及积极心理品质在其中的调节作用,有助于改进青年教师的管理,完善相关制度。采用压力知觉量表、职业倦怠量表、离职倾向量表和积极心理品质量表对广东省部分实施“非升即走”制度的高校青年教师进行调查。结果发现:在最终的有调节的中介模型中,压力知觉显著正向预测了职业倦怠和离职倾向,职业倦怠也显著正向预测了离职倾向,并显著地部分中介了压力知觉与离职倾向之间的关系,积极心理品质显著调节中介路径的后半段以及压力知觉作用于离职倾向的直接路径。 In order to improve their international competitiveness,strengthen the construction of their teaching staff and improve the academic level of teachers,China’s universities have actively learned from foreign experience since 2000,and introduced the up-or-out system.At present,the up-or-out system mainly applies to young teachers under the age of 40 in China’s colleges and universities,so that they are confronted with relatively high pressure from assessment,work and scientific research competition.It is helpful to improve the management of young teachers and the relevant systems by discussing the mediating effect of occupational burnout on the relationship between perceived stress and turnover intention of young university teachers under the up-or-out system and the moderating effect of positive psychological qualities thereon.The Perceived Stress Scale(PSS),Maslach Burnout Inventory(MBI),Intent to Leave Scale(ILS)and Positive Psychological Quality Scale were used to investigate some young university teachers under the up-orout system in Guangdong.The results show that in the fi nal moderated mediation model,perceived stress significantly positively predicts occupational burnout and turnover intention,and occupational burnout also signifi cantly positively predicts turnover intention and signifi cantly partially mediates the relationship between perceived stress and turnover intention,and positive psychological quality signifi cantly moderates the second half of the mediation path and the direct path between perceived stress and turnover intention.
