教育现象学视阈下高校辅导员的组织承诺生成与提升

摘要 基于组织承诺理论,运用教育现象学研究方法对广西高校辅导员情感承诺、持续承诺和规范承诺进行研究,研究表明,需从厘清辅导员双重身份,提升情感承诺;拓宽辅导员培训发展空间,加强持续承诺;落实辅导员职称评审单列通道,提高规范承诺等三条路径构建提升辅导员组织承诺的长效机制。 Based on the theory of organizational commitment,this paper first examines the affective,continuance and normative commitment levels of advisors working for universities in Guangxi,and then makes suggestions on how to help advisors deepen their organizational commitment.In order to build a long-term mechanism for advisors’organizational commitment,colleges and universities must clarify advisors’dual identity to strengthen their affective commitment,expand their development space through training to strengthen their continuance commitment and open a separate channel for advisors’professional title evaluation to strengthen their normative commitment.
