摘要 个别协议指员工与雇主协商达成的个性化工作安排。个别协议作为当代组织新型劳动关系的具体表现,为组织人力资源管理提供了新视角,逐渐成为组织管理研究领域的热点话题。文章系统梳理了个别协议的中英文文献,探究了个别协议的概念与本质,整理了个别协议的类型与测量,从个体与组织两个层面总结出个别协议对员工的影响效果及其作用机制和边界条件,提炼出个别协议的整合分析框架,指出未来可从完善个别协议的测量、拓展个别协议的研究视角和范围、丰富个别协议的研究内容、探究个别协议的曲线效应和动态效应、挖掘个别协议的前因与达成机制、探索个别协议的跨层次影响结果与机制等方面推进个别协议的研究,以期为深化个别协议的理论研究与实践应用做出贡献。 Idiosyncratic deals refer to a kind of individualization of work arrangement that individual employees negotiate with employer agents.As a concrete manifestation of the new labor relations of contemporary organizations,idiosyncratic deals provides a new perspective for the organization’s human resource management,so they gradually become a research hotspot in organization and management research.Based on the Chinese and English literature review,this paper interprets the concept and nature of idiosyncratic deals,summarizes its types and measurement,implementation effect and its mechanism and moderators from both individual and organizational level,builds the integrated research framework of idiosyncratic deals,analyzes the deficiency of the existing researches,and finally points out the future research direction from the aspects of refining the measurement of idiosyncratic deals at the individual and team levels,expanding the research perspective and scope of idiosyncratic deals,enriching the research content,exploring the curve effect and dynamic effect,mining the antecedents and internal formation mechanism,and examining the cross-level impact results and mechanism.It is expected to contribute to promoting the theoretical research and practical application of idiosyncratic deals.
