摘要
基于适配理论,重点围绕“结果评价、过程评价、增值评价、综合评价(四个评价)”,按照“分类适配、应用解析、问题反思、实践探索”步骤,以深圳职业技术学院为例,对师资管理工作中的“职称评聘、效绩考核、薪酬优化、教师培训”进行了分类研究,认为当前职称评审存在重形式轻内容、重数量轻质量、缺乏增值评价和赋能评价的管理智慧、大多是单一性管理及评价等问题,提出了相对应的改革策略--完善职称评聘管理策略、改进结果评价管理,优化绩效考核管理策略、强化过程评价管理,构建适配薪酬体系策略、探索增值评价管理,分类开展教师培训策略、健全综合评价管理,以期探索出符合新时代“双高院校”师资发展需求的新路径。
Based on the adaptation theory,this paper focuses on“Four Evaluations”(result evaluation,process evaluation,value-added evaluation and comprehensive evaluation).According to the steps of“classification adaptation,application analysis,problem reflection and practice exploration”,it takes Shenzhen Polytechnic as an example and conducts a classified study on teacher management,concerning“professional title evaluation,performance evaluation,salary optimization and teacher training”.The professional title assessment currently focuses more on form rather than on content and cares more about quantity instead of quality.It lacks management wisdom such as value-added evaluation and empowering evaluation.Besides,it does not have a comprehensive management and evaluation system.To solve these problems,this paper puts forward corresponding reform strategies.Measures include reforming management strategies of professional title assessment,improving result evaluation management,optimizing performance evaluation management,strengthening a process evaluation management,adopting a flexible salary system,exploring value-added evaluation management,training teachers according to different requirements and developing a comprehensive evaluation management.A new approach is hence explored to meet the needs of the teachers’development in a new era.
