摘要
目的:考察大学教师发展动力、组织支持感和基本心理需求的关系,探讨组织支持感对大学教师发展动力的影响机制。方法:采用组织支持感量表、心理需求平衡量表及大学教师发展动力问卷对700名大学教师进行调查。结果:(1)组织支持感与大学教师发展无动力呈负相关(r=-0.151,P<0.01)、与内摄动力和自主动力(r=0.095,0.356;P<0.01)呈正相关;(2)基本心理需求在组织支持感与大学教师发展无动力、内摄动力、自主动力之间起中介作用,模型拟合良好(χ^(2)/df=0.083,RMSEM=0.000,CFI=1.000,TLI=1.016)。结论:组织支持感不仅能直接预测大学教师发展无动力、内摄动力和自主动力,还能通过基本心理需求对其产生间接影响。高校管理者可积极推进组织环境改善,通过加强自主支持、发展指导和营造和谐氛围满足教师胜任、自主和关系等3个方面的基本心理需求,提高大学教师发展动力,从而促进其发展行动。
Objective:To explore the relationship between faculty development motivation,perceived organizational support and basic psychological needs,analyze the influence mechanism of perceived organizational support on the development motivation of faculty.Methods:A total of 700 faculty were investigated by using the Perceived Organizational Support scale,Balanced Measure of Psychological Needs scale and Faculty Development Motivation questionnaire to explore the relationship between faculty perceived organizational support,development motivation and basic psychological needs.Results:(1)Perceived organizational support was negatively correlated with faculty development amotivation(r=-0.151,P<0.01),and positively correlated with introjected motivation(r=0.095,P<0.5)and autonomous motivation(r=0.356,P<0.01).(2)Basic psychological needs mediated the relationship among perceived organizational support and faculty development amotivation,introjected motivation and autonomous motivation,the model fitted well(χ^(2)/df=0.083,RMSEM=0.000,CFI=1.000,TLI=1.016).Conclusion:Perceived organizational support not only directly affects faculty development amotivation,introjected motivation and autonomous motivation,but also indirectly affects them through basic psychological needs.The research on the relationship between faculty development motivation,organizational support sense and basic psychological needs shows that,the organizational environment is the key factors influencing the development of faculty motivation,so it will be needed to actively promote organizational environment improvement,by strengthening the independent support,strengthen guidance for development and create a harmonious atmosphere to meet three aspects of faculty basic psychological needs independent,ability and relationship,in order to promote their development.
