摘要
目的:在新冠疫情背景下,探讨心理卫生工作者工作重塑与工作旺盛感关系,着重考察自我决定和组织支持感在其中所起的作用,揭示心理卫生工作者工作旺盛感的发生机制,为提高心理卫生工作者工作旺盛感提供科学依据。方法:采用一般资料调查表、工作重塑量表、自我决定量表、工作旺盛感量表、组织支持感量表对336名心理卫生工作者进行调查。结果:心理卫生工作者工作旺盛感与工作重塑(r=0.89,P<0.001)、自我决定(r=0.91,P<0.001)、组织支持感(r=0.14,P<0.001)均呈正相关;自我决定在工作重塑与工作旺盛感中起着部分中介作用,中介效应占总效应的66.27%;自我决定的中介作用受到组织支持感的调节,高组织支持感下,工作重塑对自我决定的预测作用更强(β=0.70,P<0.001)。结论:工作重塑通过自我决定的中介作用以及组织支持感的调节作用影响心理卫生工作者工作旺盛感。
Objective:To explore the relationship between mental health workers’job crafting and thriving at work in the context of COVID-19,focusing on the role of self-determination and perceived organizational support in revealing the mechanism of mental health workers’sence of thriving at work,so as to provide a scientific basis for improving mental health workers’sense of thriving at work.Methods:A total of 336 mental health workers were investigated by general information questionnaire,job crafting scale,self-determination scale,thriving at work scale,and perceived organizational support scale.Results:The thriving at work of mental health workers was positively correla ted with job crafting(r=0.89,P<0.001),self-determination(r=0.91,P<0.001)and perceived organizational support(r=0.14,P<0.001);Self-determination played a partial mediating role in job crafting and thriving at work,and the mediating effect accounts for 66.27%of the total effect;The mediating effect of self-determination was moderated by perceived organizational support,under the high perceived organizational support,job crafting had a stronger predictive effect on self-determination(β=0.70,P<0.001).Conclusion:Job crafting affects the thriving at work of mental health workers through the mediation of self-determination and the moderating of perceived organizational support.
