基于名老中医专家成才经验的中医医师岗位胜任力质性分析及应用探析

Qualitative analysis of post competency of TCM doctors and its application based on the success of prominent and experienced TCM experts

以《名老中医之路》为研究资料,基于20位名中医医师行为事件访谈自行编制的《中医医师岗位胜任力特征要素编码词典》为分析工具,运用质性研究方法,对30位名老中医专家成才经验进行胜任力特征要素提取编码和统计分析,构建了中医医师岗位胜任力质性分析模型。研究发现,该模型由6个维度、14个子维度和193个胜任力特征要素组成,可为中医人才培养提供源于实践经验的理论参考。研究认为,中医教育应该以大医精诚为灵魂,以岗位胜任力为引导,建设中医人才培养体系;以中医思维为核心,强化中医知识学习,夯实理论基础;以动手能力为基础,强化实践教学,提升临床能力;怀至诚之心,养笃定之志,全面提高职业核心素养。

Based on the book“The making of prominent and experienced TCM experts”and self-designed“Coding dictionary of competency characteristics of TCM doctors”from behavioral event interviews analysis of 20 TCM doctors,this paper constructs the qualitative analysis mode of post competency of TCM doctors by using qualitative research methods to extract,code and analyze the competency characteristics of the success of 30 prominent TCM experts.The mode,composed of 6 dimensions,14 sub-dimensions and 193 competency characteristics,can provide theoretical reference from practical experience for the cultivation of TCM talents.The findings show that TCM education ought to construct a TCM talent cultivating system guided by TCM ethics and TCM post competency,to consolidate TCM knowledge and theoretical basis with TCM thinking as core,to enhance clinical ability by reinforcing practical teaching and hands-on practice,and to improve core professional competency comprehensively with a sincere heart and strong will.
