健康促进型领导如何促进员工身心健康?能力—动机—机会理论视角 被引量:3

How Does Health-promoting Leadership Promote Employee Physical and Mental Health:An Ability-Motivation-Opportunity Theory Perspective

摘要 在健康中国战略背景下,员工的健康问题在近几年成为社会各界的新兴关注焦点。健康促进型领导日渐成为学界公认的调节员工身心健康的重要手段。然而,健康促进型领导如何促进员工身心健康?目前,该问题还缺乏系统解答。本研究提出,健康促进型领导对员工健康具有重要影响,这是因为健康促进型领导能够提升员工的健康管理能力、动机与机会。此外,组织健康氛围能够强化上述关系。基于来自企事业单位的249份员工数据,回归分析结果表明:健康促进型领导正向影响员工身体健康与心理健康。员工健康管理能力、健康管理内部动机与健康管理机会在健康促进型领导与员工身体健康、心理健康关系之间起中介作用。组织健康氛围在健康促进型领导与员工健康管理能力、健康管理动机与健康管理机会的关系之间起正向调节作用。本研究有助于学界加深对健康促进型领导作用效果的认识,且能为企业提升员工健康水平提供理论借鉴。 Under the background of healthy China initiative,the health problem of employees has become a new focus in recent years.Health-promoting leadership has been recognized as an importance strategy to manage employees’physical and mental health.However,how can leaders achieve their goals of promoting their employees’physical and mental health?At present,this question remains unexplored.This study suggests that health-promoting leadership has an important effect on employees’health,because it can improve employees’health management ability,motivation and opportunity.In addition,a healthy organizational climate can strengthen these relationships.Based on the data of 249 employees from various industries,the results of regression analysis show that healthpromoting leadership has a positive impact on employees’physical and mental health.Health management ability,health management intrinsic motivation,and health management opportunity play a mediating role in the relationship between health-promoting leadership and employees’physical and mental health.Organizational health climate has a positive moderating effect on the association of health-promoting leadership with employees’health management ability,health management motivation and health management opportunity.This study is helpful to deepen the understanding of the effect of health-promoting leadership,and can provide theoretical insights for organizations to improve the health level of employees.
