摘要
员工幸福感、文化智商对工作绩效影响作用的研究显示,三个变量之间存在显著正相关关系,但他们之间的影响机制及影响路径的研究,尤其是涉及跨文化企业中不同文化类型员工的研究相对较少,影响机制尚不明确。本研究通过问卷收集中葡合资企业员工数据,通过结构方程模型建模,对员工幸福感、文化智商对工作绩效影响路径进行了检验,并对双方员工文化智商水平进行了比较。结果显示员工幸福感不但直接正向影响工作绩效,文化智商在其中还起到中介作用。葡方员工文化智商显著高于中方员工。结果可以为中外合资企业员工绩效管理提供借鉴。
Studies on the effect of employee well-being and cultural IQ on job performance show a significant positive relationship between the three variables,but there are relatively few studies on the mechanism of their influence and the path of influence,especially those involving employees of different cultural types in cross-cultural enterprises,and the mechanism of influence is unclear.In this study,we collected data from employees of Sino-Portuguese joint ventures through questionnaires,modeled by structural equation modeling,and examined the impact paths of employee happiness and cultural intelligence on job performance,and compared the levels of cultural intelligence of employees from both sides.The results show that employee well-being not only directly and positively affects job performance,but also cultural intelligence plays a mediating role in it.The cultural IQ of Portuguese employees was significantly higher than that of Chinese employees.The results can be used as a reference for employee performance management in Sino-foreign joint ventures.
