肇庆市养老机构护理员离职意愿及影响因素分析 被引量:4

Analysis on Turnover Intention and Influencing Factors of Nursing Staff in Zhaoqing Elderly Care Institutions

摘要 目的 了解肇庆市养老机构护理员离职意愿现状,并分析其影响因素。方法 抽取肇庆市122家养老机构中130名护理员,采用一般资料调查表、离职意愿量表、职业认同量表、社会支持量表和工作满意度量表对养老护理员进行调查。结果肇庆市养老机构护理员离职意愿水平较高,离职意愿实际得分(19.35±1.72),指标值为(0.81±0.07);职业认同和社会支持指标值均小于0.6,处于低水平;离职意愿与社会支持、职业认同之间存在负相关关系;通过单因素分析和多元线性回归分析,离职意愿的主要影响因素是性别、年龄、每天工作时长、工作年限、月收入水平、职业认同和社会支持程度。结论从政府、养老机构、高校、社会和个人五个层面出发,构建“五位一体”多元主体建设路径,合力降低肇庆市养老机构护理员的离职意愿,完善护理人才队伍的建设。 Objective To understand the current situation of nurses’ turnover intention in Zhaoqing elderly care institutions, and to analyze its influencing factors.Method A total of 130 nurses from 122 Elderly Care Institutions in Zhaoqing were selected to investigate the elderly care nurses by using the general information questionnaire, turnover intention scale, professional identity scale, social support scale and job satisfaction scale.Result The level of turnover intention of nursing staff in Zhaoqing elderly care institutions was high. The actual score of turnover intention was(19.35±1.72), and the index value was(0.81±0.07);The index values of professional identity and social support are less than 0.6, at a low level;There is a negative correlation between turnover intention, social support and professional identity;Through single factor analysis and multiple linear regression analysis, the main influencing factors of turnover intention are gender, age, working hours per day, working years, monthly income level, professional identity and social support. Conclusion From the five aspects of the government, pension institutions, colleges and universities, society and individuals, build a "five in one" multi subject construction path, work together to reduce the turnover intention of nursing staff in Zhaoqing pension institutions, and improve the construction of nursing talent team.
