摘要
目的 探讨组织承诺在重症监护室(intensive care unity,ICU)护士社会支持与职业倦怠间的中介作用。方法 2021年7-8月采用社会支持量表、组织承诺量表及职业倦怠量表对赣南地区43所二级以上医院的1 114名ICU护士进行问卷调查,并对数据进行分析。结果 ICU护士社会支持均分为(4.08±0.89)分;职业倦怠均分为(1.89±0.98)分;组织承诺均分为(3.48±0.53)分,其中情感承诺均分为(3.86±0.84)分,继续承诺均分为(3.07±0.82)分,规范承诺均分为(3.51±0.81)分。社会支持与组织承诺各个维度和职业倦怠之间均呈相关关系(均P<0.01),组织承诺在社会支持与职业倦怠中存在部分中介效应。结论 ICU护士职业倦怠检出率高达89.8%,社会支持与组织承诺呈中等水平。情感、继续与规范承诺作为部分中介变量,间接影响社会支持与职业倦怠之间的关系。通过提高组织承诺的水平可进一步降低其职业倦怠的水平,促进护理队伍的稳定发展。
Objective To explore the mediating role of organizational commitment in intensive care unit(ICU) nurses’ social support and job burnout. Methods From July to August 2021,1 114 ICU nurses in 43 hospitals above the second level in Gannan area were investigated by social support scale,organizational commitment scale and job burnout scale. Results The average score of ICU nurses’ social support was(4.08±0.89)points. The average score of job burnout was(1.89 ±0.98)points. The average score of organizational commitment was(3.48±0.53)points,of which the average score of emotional commitment,continuing commitment and normative commitment was(3.86±0.84),(3.07±0.82) and(3.51±0.81)points,respectively. The social support was correlated with various dimensions of organizational commitment and job burnout(all P <0.01). The organizational commitment showed partial mediation effect on social support and job burnout. Conclusions The detection rate of job burnout among ICU nurses is as high as 89.8%,and social support and organizational commitment are at a moderate level. The emotional commitment,continuing commitment and normative commitment,as the partial intermediary variables,indirectly affect the relationship between social support and job burnout. By improving the level of organizational commitment,the level of job burnout can be further reduced,to promote the stable development of the nursing team.
