隐性知识共享在临床教学行为与新入职护士工作适应间的中介作用分析 被引量:2

Analysis on mediating effect of tacit knowledge sharing on clinical teaching behavior and job adaptation of new nurses

摘要 目的 了解隐性知识共享在临床教学行为与新入职护士工作适应之间的中介效应。方法 2021年9—11月选取安徽省某6所三级甲等综合性医院的346名新入职护士为调查对象,采用临床教学行为量表、隐性知识共享量表、新入职护士工作适应量表对其进行调查,并对数据进行分析。结果 346名新入职护士临床教学行为、隐性知识共享、新入职护士工作适应总分依次为(93.00±22.70)、(33.13±7.91)和(33.13±7.91)分。临床教学行为与隐性知识共享、入职护士工作适应均呈正相关(r=0.943、0.930,均P<0.01),隐性知识共享与新入职护士工作适应呈正相关(r=0.927,P<0.01),临床教学行为、隐性知识共享与新入职护士工作适应均呈正相关(P<0.05)。临床教学行为直接作用于新入职护士工作适应的效应为0.29,通过隐性知识共享间接作用于新入职护士工作适应的效应为0.65,此外Bootstrap 95%CI为0.290~0.561,不包括0,差异有统计学意义(P<0.05),其中介作用值为0.423,占总效应的45.4%,表明隐性知识共享在临床教学行为与新入职护士工作适应之间存在部分中介效应(β=0.423,P<0.05)。结论 安徽省某6所三级甲等综合性医院346名新入职护士的临床教学行为、隐性知识共享、工作适应均处于中等偏上水平,临床教学行为可通过隐性知识共享影响新入职护士工作适应能力,护理管理者及带教教师应采取措施改善临床教学行为,提高隐性知识共享程度,以增强新入职护士工作适应。 Objective To analyze the mediating effect of tacit knowledge sharing between clinical teaching behavior and job adaptation of newly recruited nurses. Methods From September to November 2021,346 new nurses from six grade-A tertiary hospitals in Anhui Province were selected as subjects,and investigated by the clinical teaching behavior scale,tacit knowledge sharing scale and work adaptation scale of new nurses. And the data were analyzed. Results The total scores of clinical teaching behavior,tacit knowledge sharing and job adaptation of 346 new nurses were(93.00±22.70),(33.13±7.91) and(33.13±7.91)points,respectively. The clinical teaching behavior was positively correlated with tacit knowledge sharing and job adaptation of new nurses(r=0.943,0.930,both P<0.01),tacit knowledge sharing was positively correlated with job adaptation of new nurses(r=0.927,P<0.01),clinical teaching behavior and tacit knowledge sharing were positively correlated with job adaptation of new nurses(P<0.05). The Bootstrap 95% confidence interval(CI) was 0.290-0.561,excluding 0,and the difference was statistically significant(P<0.05). The mediating effect was 0.423,accounting for 45.4% of the total effect,indicating that tacit knowledge sharing had a mediating effect between clinical teaching behavior and job adaptation of newly recruited nurses(β=0.423,P<0.05).Conclusion The clinical teaching behavior,tacit knowledge sharing and job adaptation of newly recruited nurses among 346new nurses from six grade-A tertiary hospitals in Anhui Province are all above the middle level,the clinical teaching behavior could affect the job adaptation of newly recruited nurses through tacit knowledge sharing,and the nursing managers and teachers should take measures to improve clinical teaching behavior and tacit knowledge sharing to enhance the job adaptation of newly recruited nurses.
