包容型领导:非营利组织女性领导风格研究

摘要 近年来非营利组织领域女性领导力量日益崛起,女性所展现的领导风格也逐渐引起各界关注。采用单案例研究方法,选取国内一家基金会的女性领导者作为研究对象,对其领导风格展开探索性研究。研究发现:①非营利组织的特殊性导致其女性领导者具备一种特殊的领导风格即包容型领导风格;②包容型领导风格体现为领导特质、领导行为及领导情景的交互作用,其中领导特质涵盖向导权威和情感交互,领导行为涵盖网络连通、授权赋能、容纳试错、资源编排以及建构团队,领导情景涵盖组织文化和组织困境并通过特质和行为加以反映;③包容型领导有助于女性领导者获得个人职业发展上的成功,亦有利于推动非营利组织的成长与发展。 In recent years,female leadership in nonprofit organizations has been on the rise,and women's leadership styles have gradually attracted attention from all walks of life.Using the single case study method,this paper selects female leaders of a foundation in China as the research object,and conducts exploratory research on their leadership styles.The findings are as follows:①The particularity of non-profit organizations produces a special leadership style for their female leaders,that is,the inclusive leadership style.②The inclusive leadership style is reflected in the interaction of leadership traits,leadership behaviors,and leadership situations.Among them,leadership traits include guide authority and emotional interaction;leadership behaviors cover network connectivity,empowerment,tolerance for trial and error,resource arrangement,and team building;leadership situations involve organizational culture and dilemmas and are reflected through traits and behaviors.③Inclusive leadership helps female leaders achieve their personal career success,and promotes the growth and development of nonprofit organizations.
