教师组织承诺对工作满意度的影响——基于职业枯竭的中介作用

The Effect of Teachers’Organizational Commitment on Job Satisfaction:Mediating Role of Job Burnout

教育是关乎个人成长与国家繁荣的基础性事业,教师是教育事业的核心实施主体。优化教育效能,建立高质量教育体系,关键之一在于提高教师工作满意度。而在关乎工作满意度的因素中,教师与学校的内在联系、教师对工作的体验感受发挥核心作用。因此,本文基于北京市某区小学教师的调查问卷,探究教师组织承诺、职业枯竭与工作满意度三者间关系。研究发现:总体而言,教师组织承诺与工作满意度水平中等偏上,职业枯竭水平中等;且三项变量水平随性别、学历与学校所在地区不同有所差异。组织承诺整体上显著正向影响工作满意度,职业枯竭在其中发挥中介作用;具体而言,情感承诺、规范承诺缓解教师职业枯竭,进而提高工作满意度,持续承诺则作用相反。

Education is the fundamental undertaking related to personal growth and national prosperity,and teachers are the main part of it.To optimize education efficiency and construct high-quality education system,improving job satisfaction of teachers is indispensable.Among factors what influence job satisfaction,intrinsic connection between teachers,school and work experience are core elements.Therefore,this paper study the relationship between teachers’organizational commitment,job burnout and job satisfaction,based on the questionnaire of primary school teachers in a district of Beijing.The empirical study finds that teachers’organizational commitment and job satisfaction are above the middle level,and job burnout is at a moderate level.The levels of these variables are different among teachers of different gender,education background and school type.On the whole,teachers’organizational commitment has a significantly positive effect on job satisfaction,and job burnout plays an intermediary role.Specifically,affective commitment and normative commitment alleviate job burnout and then positively affect the various dimensions of job satisfaction,while continual commitment has exactly opposite effect.
