领导组织化身和领导下属交换对技术研发人员上下级默契影响的实证研究

An empirical study on the effect of organizational embodiment of leaders and leader-subordinate exchange on leader-subordinate tacit understanding for R & D staff members

摘要 面对市场竞争加剧给高科技企业带来的压力,领导纷纷与下属联手应对,在这一过程中上下级默契显得尤为重要。从关系视角出发,分别选取反映领导与组织的关系、领导与下属的关系以及下属与组织关系的3个变量:领导组织化身、领导下属交换、组织支持感来探讨技术研发人员上下级默契的形成机制。依据社会交换理论和社会信息加工理论,构建了领导组织化身对技术研发人员上下级默契影响的有调节的中介模型。以322名技术研发人员为研究样本,采用层次回归分析法进行分析,结果表明:(1)领导组织化身对技术研发人员上下级默契具有显著正向影响;(2)领导下属交换在领导组织化身与技术研发人员上下级默契之间发挥中介作用;(3)组织支持感能够正向调节领导组织化身和领导下属交换之间的关系,也能调节领导组织化身通过领导下属交换影响技术研发人员上下级默契的间接效应。 In the face of the chores or burden brought by intensified market competition for high-tech enterprises, leaders and subordinates have to work together to deal with these pressures, in which process leader-subordinate tacit understanding is particularly important. From the perspective of relationship, this study explores the formation mechanism of the tacit understanding between leaders and subordinates for R & D staff members through three variables, which are organizational embodiment of leaders(reflection of the relationship between leaders and an organization), leader-subordinate exchange(reflection of the relationship between leaders and subordinates) and perceived organizational support(reflection of the relationship between subordinates and an organization). Based on social exchange theory and social information processing theory, a moderated mediation model of the effect of organizational embodiment of leaders on leader-subordinate tacit understanding for R & D staff members is constructed. With a total of 322 R & D staff members being selected as the samples, a hierarchical regression analysis has been done and the results show that:(1) Organizational embodiment of leaders has a significantly positive effect on leader-subordinate tacit understanding for R & D staff members;(2) The leader-subordinate exchange plays a mediating role between organizational embodiment of leaders and leader-subordinate tacit understanding for R & D staff members;(3) Perceived organizational support positively moderates the relationship between organizational embodiment of leaders and leader-subordinate exchange, and also adjusts the indirect effect of organizational embodiment of leaders on leader-subordinate tacit understanding for R & D staff members through leader-subordinate exchange.
