体育培训机构专职教练员职业认同影响因素的实证研究——以上海市为例

An Empirical Study on the Influencing Factors of Professional Identity of Full-time Coaches in Sports Training Institutions——A Case Study on Shanghai

摘要 关注体育培训机构专职教练员职业认同现状有利于我国体育培训机构师资教练员队伍的建设与优化,促进体育培训机构的良性发展。本研究在对上海市16家体育培训机构、231名专职教练员进行的问卷调查基础上,分析了体育培训机构专职教练员职业认同的影响因素。结果表明:上海市体育培训机构专职教练员的职业认同总体处于较高水平;不同性别、婚姻状况、教龄、运动等级、月收入、入职动机的专职教练员在职业认同方面存在显著差异;自我效能感、机构晋升环境、机构硬件设施、机构薪资福利保障制度、人际关系、社会地位、政策环境、上级领导风格等八个影响因素变量均能对专职教练员的职业认同产生显著影响,其中机构晋升环境影响最强,上级领导风格影响最弱。建议:政府要营造尊师文化,优化发展环境;机构要完善专职教练员的评价机制,优化机构“软环境”,完善机构薪资福利制度;个人要端正择业动机,做好个人规划。 Paying attention to the status quo of professional identity of full-time coaches in sports training institutions is conducive to the construction and optimization of the team of coaches in sports training institutions in China,and promotes the sound development of sports training institutions.In this study,231 full-time coaches from 16 sports training institutions in Shanghai were surveyed by questionnaires,and the influencing factors of professional identity of full-time coaches in sports training institutions were studied.The results showed that the professional identity of full-time coaches in Shanghai sports training institutions was generally at a high level;There are significant differences in professional identity among full-time coaches of different gender,professional status,teaching age,sports grade,monthly income and entry motivation;Eight influencing factor variables,including self-efficacy,organization promotion environment,organization hardware facilities,organization salary and welfare security system,interpersonal relationship,social status,policy environment,and superior leadership style,can have a significant impact on professional identity of full-time coaches.Among them,organizational promotion environment has the strongest impact,while superior leadership style has the weakest.Suggestions:The government should build a culture of respecting coaches and optimize the development environment;The organization should improve the evaluation mechanism of full-time coaches,optimize the organization’s“soft environment”,and improve the organization’s salary and welfare system;Individuals should correct their motivation and make personal plans.
