摘要
数字化时代下,远程办公已成为一种日益流行的工作模式,引起了学者和从业者的极大兴趣。尽管远程办公和其他形式的虚拟工作取得了巨大的增长,但人们对其对组织承诺和离职意愿的影响以及远程办公的运作机制知之甚少。因此,本文从社会关系视角出发,探讨在中国“线上+线下”混合办公模式常态化背景下远程办公程度对离职意愿的影响。同时引入组织承诺和工作家庭中心性作为中介与调节变量。实证研究结果表明,远程办公程度与组织承诺呈负相关,与离职意愿正相关。此外,组织承诺被发现在远程办公与离职意愿之间起部分中介作用,工作家庭中心性在远程办公与组织承诺、离职意愿间均起负向调节作用。
In the digital age,working from home has become an increasingly popular working mode,which has aroused great interest of scholars and practitioners.Although working from home and other forms of virtual work have been increasing significantly,people know little about its impact on organizational commitment and resignation intents as well as the operation mechanism of working from home.Therefore,from the perspective of social relations,this paper discusses the impact of working from home on resignation intents in the context of"Online+offline"mixed working mode.At the same time,organizational commitment and work family centrality are introduced as mediating and regulating variables.The empirical results show that the degree of working from home is negatively correlated with organizational commitment and positively correlated with resignation intents.In addition,organizational commitment was found to play a partial mediating role between working from home and resignation intents,and work family centrality played a negative moderating role between working from home and organizational commitment and resignation intents.
