借水行舟:自主型求助行为对工作绩效的影响——一个链式中介模型 被引量:1

摘要 由于竞争全球化和内部组织过程日渐复杂,员工面临多样化的挑战和工作要求,如何在动态、多变的工作环境中向他人求助以提高工作绩效是当前值得深入探讨的重要课题。本研究基于社会交换理论和信号理论,构建“自主型求助行为-他人欣赏-交换关系-工作绩效”的双重链式中介模型,以406份员工的调查数据为样本进行实证检验,结果表明:自主型求助行为促进他人欣赏和高质量的交换关系,有利于提高员工的工作绩效;他人欣赏和交换关系在自主型求助行为和工作绩效中起链式中介作用。研究结论拓展了自主型求助行为与工作绩效的研究视角及理论框架,从互动关系视角出发,在对象一致性框架下探究了工作场所中求助者和求助对象双方的人际交互过程对工作绩效产生的影响,并为实践中组织如何促进求助行为和提高工作绩效提供参考。 Due to the globalization of competition and the increasingly complex internal organizational process,employees are faced with diversified challenges and work requirements.How to ask others for help to improve work performance in the dynamic and changing work environment is an important topic that is worth making in-depth discussions.Based on the Social Exchange Theory and Signaling Theory,this study constructed a double-chain intermediary model of"autonomous help-seeking behavior-others’appreciation-member exchange relationship-job performance".Through taking the survey data collected from 406 employees as a sample to test the empirical study the results showed that:autonomous help-seeking behavior promotes others’appreciation and high-quality member exchange relationship,which is conducive to improving employees’work performance.Others’appreciation and member exchange relationships plays a chain mediating role in autonomous help-seeking behavior and job performance.The findings of this study expand the current research perspective and theoretical framework of autonomous help-seeking behavior and job performance.From the perspective of interactive relationship,it explores the influence of interpersonal interaction between help-seeker and helper on job performance under the object consistency framework,and provides reference for how organizations promote help-seeking behavior and improve job performance in practice.
