摘要
胜任力模型有两个基本的意蕴,一是把胜任力分为显性与隐性两个部分,强调隐性素质的重要性;二是以工作绩效为依据检测和评价职业的胜任力。这一模型同样适用于高校辅导员。高校辅导员的隐性素质结构包括个性特质与品格特征两个方面。前者包括热情与激情、坚韧(持恒)、耐心、包容、反思习惯与自尊自强等,后者包括爱心、责任感、诚实正直、公正无私、积极进取、乐于奉献等。胜任力模型启发我们要分析和把握素质与绩效的内在逻辑,要依据过程和结果双重维度对辅导员工作绩效进行检测和评价,提升辅导员的隐性职业素质的重点是培养辅导员的责任感,同时要致力于工作情景条件的改善。职业化专业化是辅导员隐性职业素质结构提升和优化的基本路径。
The competency model has two basic implications:one is to divide competency into explicit and implicit parts,emphasizing the importance of implicit qualities;the other is to detect and evaluate occupational competency based on job performance.This model also applies to college advisors.The implicit quality structure of college advisors includes two aspects:personality traits and character traits.The former includes enthusiasm and passion,perseverance,patience,tolerance,reflective habits and self-esteem and selfimprovement,while the latter includes love,sense of responsibility,honesty and integrity,fairness and selflessness,positivity and initiative,and willingness to contribute.The competency model inspires us to analyze and grasp the internal logic of quality and performance.We need to detect and evaluate the job performance of advisors based on both process and outcome dimensions.The key to improving advisors'implicit professional qualities is to cultivate their sense of responsibility while also striving to improve working conditions.Professionalization is the basic path for improving and optimizing the implicit professional quality structure of advisors.
