摘要
基于天格地板有限公司的建言实践及其作用过程,运用案例研究法,揭示诱发员工后续建言行为的人力资源策略条件及其作用机理。结果显示:激发员工后续建言的组织回应策略包括高效沟通、公正评估、多元激励、公开表彰和采纳落实五个方面;积极的回应策略通过“升级”个体建言认知合法性和“唤醒”个体建言角色情感,“内化”个体建言角色认同,促进员工后续建言表现。
This paper conducts a case study to explore the voice-oriented management practices and its mechanism of TECLIC company,and tries to reveal the human resource strategy conditions and its mechanism that can induce employees’subsequent voice behavior.The research results are as follows:the organizational response strategies that can motivate employees’follow-up voice behavior include“effective communication”“fair evaluation”“multiple incentives”“public recognition”and“adoption and implementation”.The positive response strategy“upgrades”the cognitive legitimacy of individual voice behavior and“awakens”the emotion of individual voice behavior role,so as to“internalize”the identity of individual voice behavior role,and further promote the follow-up performance of employee voice behavior.
