摘要
教师是人才培养的主体,其工作投入样态事关县域教育的高质量发展。研究发现,在现行的教师考核评价体系下,教师既会因经济资本、符号资本的需求而“内卷”,也会因文化资本、社会资本的“洞察”而“躺平”。其原因在于教师对考核评价体系缺乏正向的制度信任与制度认知。对此,需要实现考核激励制度对教师的正向重构,通过教师场域惯习的重塑,考评激励体系的优化来帮助教师在“自由量裁”中做出正向的工作投入选择。
Teachers are the main body of talent training,and their work input is related to the high-quality development of county education.The research finds that under the current teacher evaluation system,teachers will not only be“internal”due to the needs of economic capital and symbolic capital,but also“lie flat”due to the“insight”of cultural capital and social capital.The reason lies in the teachers’lack of positive institutional trust and cognition of the evaluation system.In this regard,it is necessary to realize the positive reconstruction of the evaluation incentive system to teachers.Through the reconstruction of teacher field habitus and the optimization of the evaluation incentive system,teachers can make the positive choice of job involvement in the“free quantity selection”.
