摘要
组织韧性对于社会企业的可持续发展至关重要,然而迄今学术界对于社会企业组织韧性含义、形成过程等议题仍然缺乏深入探讨。本文以诚信诺这一金牌社会企业为典型案例,在厘清概念内涵的基础上重点探索社会企业组织韧性的形成机制。研究发现社会企业的组织韧性涵盖了使命韧性、经济韧性与关系韧性等三个相互关联的维度,而其塑造过程则分为韧性积累和韧性强化两个阶段。在新冠肺炎疫情出现之前,诚信诺公司就已经采取持续技术创新、建立信任关系、塑造使命认同等策略,逐渐培育组织的韧性根基,完成韧性的初步“积累”;而当遭遇疫情时,诚信诺公司通过预判危机状况、调适日常运营方式、重构产品与服务流程等措施,进一步提升了组织应对危机的能力,从而实现了韧性的“强化”并使公司成功应对疫情带来的冲击。本文揭示了组织韧性从常规情境到危机情境的延续的、动态的生成过程,丰富了组织韧性相关研究成果,为社会企业可持续发展提供了新的见解。
Organizational resilience is crucial to the sustainable development of social enterprises.However,there is still a lack of in-depth discussion on the meaning and formation process of organizational resilience of social enterprises.This paper takes Power-Solution,a gold medal social enterprise,as a typical case,and explores what organizational resilience of social enterprises is and how to form it.It is found that the organizational resilience of social enterprises covers three interrelated dimensions,including mission resilience,economic resilience and relationship resilience,and its shaping process is divided into two stages:resilience accumulation and resilience reinforcement.Before the outbreak of the COVID-19 pandemic,Power-Solution had already adopted strategies such as continuous technological innovation,building trusting relationships,and developing recognition of its mission to gradually cultivate the foundation of organizational resilience and complete the initial accumulation of resilience.When confronting with the impact of the COVID-19 pandemic,PowerSolution has further developed its organizational resilience by forecasting the crisis situation,adjusting daily operation methods,and reconstructing the product and service process,thus strengthening organizational resilience of the company and enabling it to overcome the crisis successfully.This paper reveals the continuous and dynamic process of generating organizational resilience from conventional to crisis situations,enriching the research results on organizational resilience and providing new insights for the sustainable development of social enterprises.
