多重制度逻辑冲突下高校“过客”与“过渡客”的形成 被引量:1

The Formation Mechanism of “Passers-by” and “Transition” in Colleges and Universities Under Logic Conflicts of Multiple Systems

摘要 针对实施“预聘—长聘”制度高校中出现的新教师离职潮现象,选择中国西部地区一所高校,使用组织多重制度逻辑冲突框架分析该校预聘期内教师离职现象。研究发现,新入职教师面对组织制度上的多重性、竞争性和选择性,受到组织行政文化和道德影响,表现出不同的行为方式,一部分对组织制度“严格遵守”,另一部分对组织制度“权益遵守”。前者大多难以完成预聘期科研考核任务,由于忽视了学术资本的积累,很难在劳动力市场中保持高价格,成为被淘汰的“过客”;后者专注于预聘期考核要求的达成,重视学术资本的积累,在学术劳动力市场能够保持较好的竞争优势,并通过驾驭信息不对称将签约高校作为跳板,成为不断谋求更好发展的“过渡客”。 Aiming at the phenomenon of new teachers’ turnover in colleges and universities implementing the “tenure-track-tenured” system, this study selects a university in the western region in China to analyze the problem of teachers’ turnover during the pre-employment period by using the logical conflict framework of organizational multiple systems. The study found that new teachers face the multiplicity, competitiveness and selectivity of multiple organizational systems, and are affected by organizational administrative culture and morality. They have different behavior styles, including “strict compliance” and “rights and interests compliance”. As a result, the former is difficult to complete the scientific research assessment in the pre-employment period, and because of neglecting the accumulation of academic capital, it cannot maintain high prices in the labor market, and has been eliminated, becoming a “passer-by” in colleges and universities;The latter meets the assessment requirements of the pre-employment period, attaches importance to the accumulation of academic capital, and can maintain a good competitive advantage in the academic labor market. By controlling the information asymmetry, it takes the contracted universities as a springboard to become a “transition guest” in colleges and universities.
