资源保存理论视角下博士后工作满意度的影响机制研究——基于Nature全球调查数据的实证分析 被引量:5

摘要 博士后群体是我国科研事业的中坚力量、国际学术交流的坚实桥梁、高校教师队伍的重要资源。本研究以资源保存理论为视角,基于Nature全球博士后调查数据,揭示博士后工作满意度基本情况,探索博士后工作满意度的影响机制。研究发现:博士后工作满意度有待提升,不同个体特征的博士后在个体资源满意度上存在显著差异,五项个体资源(兴趣效能、发展保障、生活平衡、福利待遇、心理健康)和博士后入站年限共同影响工作满意度,性别、生育情况和是否与博士同一组织在影响博士后工作满意度的机制中起调节作用。为不断优化完善博士后制度,需要以个体特征为基础,有针对性地激活兴趣效能资源、聚焦发展保障资源、重视生活平衡资源、优化福利待遇资源、关注心理健康资源,全方位提升博士后工作满意度。 The postdoctoral community is the backbone of China’s scientific research industry,a solid bridge for international academic exchange,and an important resource for the faculty of universities.From the perspective of conservation of resource theory,based on the global postdoctoral survey data of Nature,this study reveals the basic situation of postdoctoral job satisfaction and explores the impact mechanism of postdoctoral job satisfaction.Research has found that postdoctoral job satisfaction needs to be improved,and there are significant differences in individual resource satisfaction among postdoctoral students with different individual characteristics.Five individual resources(interest efficiency,development security,life balance,welfare benefits,and mental health)and the number of years of postdoctoral experience jointly affect job satisfaction.Gender,fertility status,and whether they are the same organization as a doctoral student play a moderating role in the mechanism that affects postdoctoral job satisfaction.In order to continuously optimize and improve the postdoctoral system,it is necessary to activate interest and efficiency resources,focus on development and security resources,attach importance to life balance resources,optimize welfare and treatment resources,and pay attention to mental health resources based on individual characteristics,in order to comprehensively enhance the satisfaction of postdoctoral work.
