摘要
该文以压力与应对的交易理论为基础,结合情感事件理论和情绪动机维度模型,探究挑战性压力源对员工创新行为的影响机制。通过对国内169名员工的两阶段问卷调查数据进行统计分析,结果表明:挑战性压力源会通过压力应对的两条链式中介路径对员工创新行为产生消极影响,即高动机强度的积极情绪和情绪导向应对在挑战性压力源和情感驱动型创新行为之间起消极的链式中介作用;低动机强度的积极情绪和认知重评在挑战性压力源和判断驱动型创新行为之间起消极的链式中介作用。研究通过整合多种理论视角,以情绪的作用解释挑战性压力源对员工创新行为的负向影响机制,深化了两者间关系的研究,也为企业进行员工压力管理提供了理论依据与实践启示。
Based on transactional theory of stress and coping,combining affective events theory with motivational dimensional model of affect,the study explores the impact mechanism of challenge stressors on employees’innovative behavior.Through the statistical analysis of the two-wave questionnaire survey data of 169 employees in China,the study result shows that challenge stressors have a negative impact on employees’innovative behavior through the two paths of coping with stress.Specifically,high motivated positive affect and emotion-focused coping have a negative serial mediated effect on the relationship between challenge stressors and affect-driven innovative behaviors,while low motivated positive affect and cognitive reappraisal have a negative serial mediated effect on the relationship between challenge stressors and judgment-driven innovative behaviors.
